INTRODUCTION
The coaching and analysis purposes that are taken in consideration by a person or a top
management authority that will help in proper planning of the operational measures which are
followed by the organisation. The peers are required to be well trained with their hard and soft
skills in order to ensure proper functioning of a business enterprise. The current report will cover
the details about the AOL CEO Tim Armstrong firing a patch employee and not apologising
properly later to the incident. AOL is an American web portal enterprise with multi portal game
services. By 2013, the organisation decided to shut down its patch websites. During this process,,
the CEO held a conference call with 1000 employees and fired Patch directors creative director,
Abel Lenz. Later, instead of apologising he made vague excuses rather than sharing what he
learned. The aim for the present research process is to identify the coaching needs for peers. The
scope will cover the measures taken for hard and soft skill and the coaching measures which will
help in evaluating the operations and thus, it will lead to carrying out of the managerial
effectiveness. Also, proper recommendations will be provided or management board of firm.

Peer coaching can be termed as a confidential process that involves two or more
colleagues at an organisation to have a high level of functionality. It helps in enhancing the
personal and professional hard and soft skills. Besides this, it supports the problem solving and
conflict resolution at work place.
The CEO of AOL Tim Armstrong announced the shutting out of their patch sites which
will help in proper assessment of the operational measures which included the unethical
termination of the director of the patch site department (Hunt and et.al., 2017). This indicates
that Tim lacks proper manage mental and team working skills which can take a major toll over
the performance and overall functionality of organisation that will help in establishing the short,
medium and long term management and operations goals or a high level of functionality of the
organisation. This will help in establishing a framework which assists in enhancing the overall
functionality of enterprise, based on the personal skill set and ability of the peer person.
As a CEO, Tim will look after proper planning of the soft skills like communication
skills, motivating and encouraging the work force and interacting with them in most deliberative
way to prevent any sort of conflict (Ma, Xin and Du, 2018). This will help in affective way to
improve the operations which will help in enhancing the overall functionality of organisation. As

the case study indicates that the CEO lacks effective soft skills, proper improvement measures
and coaching for the enhancement of the communicational skill set. The appropriate qualities or
soft skills are the attributes and qualities which will help in proper assessment of the functions
that are performed by organisation. Besides this, in includes the traits and qualities that helps the
individual to gain a good sustainability within an organisation.
On the other hand, the hard skills includes the knowledge academic and proficiency in a
business operation. Tim has a good knowledge of the operations which are carried out by AOL,
however the effectiveness to monitor them requires certain advancement and evaluation
measures which are carried out by the organisation (Boehmer and et.al., 2016). The case study
suggests that proper evaluation of self reflective and evaluation measures will help in carrying
out the assessment process that will help in enhancing the overall functionality of organisation.
This will help in improve the managerial effectiveness of Tim Armstrong as a CEO at AOL.
Other than this, the process includes the establishing of the personal and professional, time
bounded goals. As per the Gibbs model, first of all proper evaluation measures are been taken
with the significant planning of the short, medium and long term improvement goals which will
influence the overall operations and functional capability of organisation.
The effective handling of these measures can be carried out on the basis of certain
recommendations or improvement measures which will lead to rise in the effectiveness of Tim
Armstrong as a CEO within AOL. Certain recommendations that can be taken in consideration
by the individual or the employees of the organisation are:
 Following a democratic leadership approach which will help in the inclusion of
employees of the organisation. Besides this, the situational and Trait theory can be
implemented within the organisation that will help in improving the effectiveness of the
managerial operations which are undertaken by the organisation to increase team work
(Zhang, Liu and Wang, 2017).
 Regular self assessment and peer review measures can be taken which will help in proper
assessment of action plans and hence helps in gaining the proper sustainability. Besides
this, it will also help in identifying the personal scope of improvement and undertaking
suitable measures to achieve the managerial goals.
 Effective goals of different time frames can be set and followed which will help in proper
evaluation of the growth measures which will help in setting up of paths and guiding the

work force in more efficient and feasible manner which will lead to improving overall
performance of organisation and the employees (Safford and et.al., 2015).

On the basis of the effective planning of the operations will help in suitable handling of
the operations which will lead to a significant manner. The effective evaluation of the soft and
hard skills will help in effective assessment and action plans which will help in effective
planning of the short, medium and long term personal and professional goals. Besides this, the
reflective measures of the organisations are taken in consideration which will help in proper
assessment measures which are taken of the improvement of teamwork by the CEO of the
organisation. The effective recommendations like implementing the democratic and traits based
leadership approach which will help in carrying out the of the assessment and evaluation process
thatis been carried out by the peer for the coaching and assessment process.
