The respective paper is an analysis of the case study of Tony’s Toner and the employee
motivational issues the company might be facing. The respective paper addresses the employee
retention issues the company might be lacking and provides a solution for the respective
problem. The essay begins with questions and answers regarding the employees and their issues,
in the middle of the essay, the case analysis is presented where various motivational theories and
approaches are discussed to come to a conclusion regarding the issues and at the end of the
essay, an action plan is devised which indicates the actions and duties to be taken immediately
by the organization in order to improve their capabilities in employee motivation and other
functions.
Question 1
Larissa is a sales executive officer for the organization of Tony Agarwal. She has been
one of the most trusted and worthy employee of the organization as she is goal oriented, hard
working and diligent. As a sales personnel and manager, she has delivered her best performance
and acquired the award of the best employee in the year 2013. However, recently, the
performance of Larissa has been getting degraded as the days are passing. For a few days,
Larissa has been delaying in sending the sales reports to Tony Agarwal. Apart from that, she had
been not performing satisfactorily in her managerial and analytical work as well. The repeated
delay and underperformance of Larissa was visible by Tony Agarwal and other personnel and
professionals as well as the Human Resource Development team of the company. After much
introspection, it can be assumed that Larissa has been suffering from low self esteem and lack of
self actualization that has affected her obnoxiously as an employee of such an organization
recently. Self actualization and self esteem is a terminology that can be defined as the realization
of fulfillment of an individual’s talent and capabilities, which are specially considered as a drive
or need that is present in everyone (Lăzăroiu, 2015). In the respective case, it is clear that Larissa

had been suffering from lack of self-realization due to poor self esteem and motivation. As far as
motivation is concerned, there are mainly two kinds of motivation, namely, intrinsic and
extrinsic motivation (Dobre, 2013). Larissa has been suffering from lack of intrinsic motivation.
Intrinsic motivation can be defined as a type of motivational behavior that is driven by the
internal rewards. Larissa has been giving her maximum effort in bringing out the best in her
capability so that she can put her maximum potential in the organization. However, with time
and stagnancy in her professional life where she is not getting proper appreciation and
inspiration, where the environment had turned out to be drab, superficial and disinteresting,
Larissa has been experiencing stagnancy and saturation in her career and professional life.
Therefore, it can be said that Larissa is facing lack of self esteem, self realization and self
actualization which is considered one of the important facets of an employee’s professional life
and dynamics.
Question 2
The main problem at the time for Larissa is lack of concentration, patience, perseverance
and impetus in executing her work. The lack of concentration and impetus in work or
professional life can be caused due to depression, anxiety or lack of enthusiasm in life which can
be attributed as a psychological issue that is rampant in today’s world (Osabiya, 2015). As
Larissa has been facing problems regarding dissatisfaction at workplace or underrating of her
potential or performance in the workplace, she might not be getting the impetus to work hard and
show her potential again to the organization. Dissatisfaction at workplace can be caused by
various factors, such as, underpayment, which is considered to be one of the most important
reasons for lack of motivation among the employees because money plays a very important part
in an individual’s life. If a person does not think they are being paid enough to do their job, then
they perceive themselves to be underpaid (Shields et al., 2015). If they research the wages for

that job and find they are indeed being underpaid, then their dissatisfaction is warranted. From a
company’s perspective, it is a valuable and important issue because individuals who are
dissatisfied with the money they are making, for the job they do, will most likely leave the
organization. Another important reason is that when the career growth in an organization is
limited and the employee understands that he or she might not have the opportunities to increase
his or her career or expand it within the organization, the employees tend to be de-motivated and
demoralized as he or she does not get the enthusiasm to work hard in order to achieve more in
their professional life (Demerouti & Bakker, 2014). Sometimes, the jobs that the employees are
entitled to perform are always not intriguing or interesting. Often, the employee gets into
boredom as he or she finds nothing interesting in their jobs or tasks that he or she is given. The
tasks that are generally allotted to them which does not have any new or interesting features are
often not properly done by the employees, deliberately neglected or done poorly, providing a
poor performance, which affects the organization to a certain extent (Mafini & Dlodlo, 2014).
Monotony among the employees is a deep rooted psychological phenomenon which affects the
cognitive and professional well being of the employees as well. Therefore, it can be said that
Larissa might be facing such problems in her professional life which is needed to be addressed
immediately.
Question 3
In the sales department where Larissa and Earl worked, the organization might bring
certain changes in their functioning and parameters to bring in flexibility and innovation in the
departments of the organization. While Earl had been performing outstandingly in his designated
job as a sales representative, Larissa, who has been proving herself as one of the best employees
by winning the award of best employee in 2013, has somehow, lost her impetus and does not
want to improve her performance. Earl, who had been newly appointed is performing well and
