P 3 Theories of leadership in terms of their application to work roles in healthcare practice
There are various kinds of theories of leadership that can be used to explain different roles
in healthcare practises especially for operational management. As in operational management
coordination of all the healthcare processes is done so that proper distribution of products and
services can be done because of this leadership plays a vital role in this area. One of the most
commonly used theory is contingency theory (Buchbinder, Shanks and Kite, 2019). This theory
focuses on various variables related to the working environment. As per this theory leadership
style is mostly chosen as per the suitability for the situation. This theory also explains that there
is no particular leadership style which is best suited in all the situations. This theory also says
that leadership is not only about leadership qualities but it is also about maintaining correct
balance between needs, behaviour and context. An effective and a good leader is capable of
assessing their followers needs and requirements so that they can take a control of the situation
and accordingly they can adjust their behaviour. As per this theory success of a leader
completely depends upon the type of leadership style adopted by the leaders, qualities of their
followers, fulfilment of needs of their followers and aspects or requirement of the situation. It is
one of the most suitable leadership theories that can applied to work roles in healthcare practises.
Trait leadership theory says that leaders are born who are born with leaders’ traits and
qualities. As per this theory most of the born leaders have common identified behavioral
characteristics. Whereas situational leadership theory says that leaders who adopt different
leadership styles according to the situation and level of their team members are best suited
leaders for a particular task. For example, an operational manager requires to coordinate with all
the healthcare processes so they need to develop leadership skills and quality as per the situation,
followers they need to deal with etc.
Another theory that can be applied to work of operational manager working in operation
management is situation theory (Flynn and et.al., 2015). As per this theory leaders choose best
suited action required based upon variables of the situation. There are various styles of
leadership that can be used or applied to different situations and decision making. For example:
an operational manager needs to coordinate with different healthcare processes where most of
the members are skilled and experts at their respective field. So, in this situation democratic
leadership style can be used. Another situation where leader is extremely knowledgeable and is
6

one of the most experience member in the group then in this situation authoritarian style can be
used. So, as per this theory different styles of leadership are used according to the saturation in
which leaders can justify their work roles in healthcare practises. There is one more theory that
can be applied to work of operational manger is Transformational Leadership theory in which
leaders focus on motivating their employees based on what they can offer to their employees.
P 4 Theories can support aligning style of management to different contexts in healthcare
practice
It is important for professionals to focus on leadership especially in healthcare sector as
management and provision of good healthcare services and products completely depends upon
effectivity and efficiency of the leaders as they are the one’s who provide direction, path and
vision to their followers. In healthcare sector it is important for leaders to focus on their qualities
and skills so that they can increase efficiency and effectiveness other healthcare practises (Gopee
and Galloway, 2017). For this it is important to focus on aligning various management styles to
the theories of leadership. In other words, it can be said that adopting an adequate leadership
theory can help in aligning various styles of management. In health care sector it is important
because the quality of service that will be delivered to the patients depends upon the type
coordination between leaders and other healthcare managers. In such salutation applicability of
leadership theories on operational manager becomes important.
One of the theories such as Transformational leadership theory can be aligned with
manager’s style of measuring process and supervision so that they can motivate their employees,
increase capabilities of employees, enhance their employees focus on achievement of objectives
of an organization. According to this theory leaders need to focus on aligning themselves on
adjusting themselves as per the situation. This theory helps the managers to align their
management style of motivating their employees (Noe and et.al., 2017). This theory can be
aligned with management style adopted by the operational manager so that they can easily
coordinate among all the healthcare processes. Situational leadership theory can be aligned with
management style of managers of managing people. These theories not only help in aligning
styles of management but it also helps the leaders to support them in decision making. These
theories can be easily applied and aligned with operational management in healthcare practise.
Democratic management style theory can also be used in different healthcare practises. In
this, managers focus on reaching decisions with employees input and managers themselves are

responsible for the final management decision. There are various other kinds of democratic
management styles such as participative, consultative and collaborative styles.
Autocratic leadership is another kind of management style that can be used in different
healthcare practises. In this there is only one person who is responsible for controlling and taking
all kinds of decisions and takes quite less amount of input from other group members.
PART B
P 5 Theoretical models of leadership to contribute towards the development and management of
a team in healthcare practice
There are various models of leadership the contributes in management and development a
team especially in healthcare practises. These models are important for development and
management of all the teams in healthcare sector so that quality service or products can be
provided to the patients. Adoptive leadership theory is a new leadership model that helps in
explaining difference between authority and leadership (Boyle, 2015). Understanding this
difference can help in management and development of teams in healthcare sector. Authority
focuses on mobilizing on position whereas leadership focuses on mobilizing teams. According to
this theory, a leader is an individual who helps the team members to focus on their work, adopt
various challenges at workplace in order to achieve desired aim and objectives. Another
theoretical model that can be used for development and management of teams is Belbin team
roles models. This model helps in explaining the way in which proper and effective team is
development and ways in which it can be managed. According to this model there are nine
different types of roles that helps in development and management of an effective team. These
roles are defined as team roles. Each role has their own strengths and weakness and based on
their strength their roles are defined. These roles help in development of an effective team and
management of those teams. In healthcare practise development and management of these teams
is quite important for delivering quality service and products to the patients. Belbin team roles
model can be used in an effective manager and can majorly contribute especially in development
of teams in healthcare sector.
It is one of the best ways to access strengths and weakness of team members. According to
this model it is not important for teams to have nine different members for each role. One team
member can play more than one role (Harvey and Kitson, 2015). There are three action-oriented
roles i.e. complete finisher, shaper and implementer. 3 cerebral roles- specialist, plant and
8
Document Page
monitor evaluator and 3 roles are people-oriented roles - resource investigator, team workers and
coordinator. But there is one disadvantage of this theory i.e. all the team roles defined in Belbin
model might be insensitive to people or team members feelings and because of which
management of team members becomes quite challenging. It is important for all the roles to
coordinate with each other, support each other and play their roles and complete their tasks in a
proper and effective manner.
Another theory that can be used for management and development a team is Tuckman
model. This model consists of four steps: forming, storming, norming and performing.
Stage 1: Forming: At this stage team is highly dependent upon the leader for direction and
guidance. Leaders at this stage are required to answer various questions of their team members in
order to clarify their doubts and make them understand their roles and responsibilities.
Stage 2: Storming: In this relationship between team members and leaders are established by
making team members focus goals and objectives that are required to be achieved.
Stage 3: Norming: All the roles and responsibilities of team members are clearly accepted in this
stage and all kind of major decisions are taken by group discussion.
Stage 4: Performing: All the team members are clear about what they need to do and what they
need to achieve.
P 6 Various strategies used to resolve conflict arising between individuals in different contexts in
healthcare practice
Conflict is one of those situations that can arise in any industry. In order to maintain
effectiveness and efficiency of the services and products that are being provided by the
organization to their customers (Kerzner, 2018). It is important for organizations to focus on
resolving any kind of conflict that occurs within an organization. In healthcare practises it is
extremely important to focus on building strategies that can be used for resolving conflicts that
occurs or arises within individuals working within healthcare sector. These conflict resolution
strategies helps healthcare practises in handling conflicts, avoiding them, compromising,
resolving the conflict etc.
First and the foremost strategy which is commonly used within healthcare sector is
avoidance of the conflict. Using this strategy individuals involved in the conflict are influenced
to walk away from the conflict if it is possible (Nelson and Staggers, 2016). It is one of the safest
ways that can be used by individual involved in the conflict but this strategy does not resolve the
9
Document Page
situation. In healthcare sector this strategy is important because many times there are various
situations in which it is better for the individuals to avoid the situation for the sake of the service
quality which is provided to the patients. But it is not suitable to be applied in every situation
because in some situation conflict might even get worsen if it is left unresolved. Second strategy
is to compete in order to win the conflict. This strategy can only be used in those situations in
which all the individuals involved in a conflict wants to win something or there is something to
be achieved. In such situation this strategy can be used, in healthcare sector competition is
intense or there are various situations in which only one healthcare practitioner is chosen. So, in
such cases this strategy can be used (Tsai and et.al., 2015). Another strategy that can be used
within healthcare sector is accommodation of other person. This strategy can be used when one
individual is ready to give in for demands or wishers of other person i.e. one individual can
cooperate and resolve the conflict. In healthcare sector it plays a vital role as many kinds of
conflicts can be easily resolved through this strategy. Next strategy is where both the individuals
involved in the conflict compromises to one thing. It is one of the best strategy that can be used
within healthcare practises in order to resolve conflicts.
