Chapter 2: Literature Review
To examine concept of cultural diversity at workplace.
In view of Kimberly Amadeo, 2020, cultural diversity means a team or group of
individuals belonging to different ages, races, genders, sexual orientation, religions, ethnicities,
socio-economic status, nationalities and many other. Diversity in workplace is beneficial and
effective as people form separate regions, comes with different backgrounds and experiences
rendering unique and new perspectives. These new and creative perspectives allows the
workplace to think differently for problems contributing in innovative results and solutions to
them (Alexandra Beauregard and et. al., 2018).
Cultural diversity brings strengths to the workplace for which it is essential that it is
valued in corporate philosophy. Celebrating diversity at workplace is a long and hectic task
which requires commitment of people towards it, workers or employees has to be open-minded
and non-judgemental for truly understanding and gaining knowledge about diversity and its
impact on the organisation and on the environment in company.

in higher profits and earning. According to several study conducted it has been identified that
employees who feel more comfortable and accepted in workplace who are included in it properly
take 75% less sick days than others who felt that they do not belong in it.
Cultural diversity is a concept which is most focused and evaluated today by all the
human resource professionals and other managerial and directorial members of company.
Practising cultural diversity bring benefits for the businesses as discussed above, fresh talents is
introduced with great enthusiasm brings better changes and development in the functions,
innovative and creative ideas are used for performing tasks and fulfilling objectives of company.
To analyse the impact of the cultural diversity on employee’s performance in Sainsbury.
In point of H M A S Jayawardana, 2019, Workforce diversity is determined as one of the
strategic of the firm which will add value to it over its competitors and rivals. The success of the
organisation depends upon its labour-force and personnels as they are the one who carry out all
the operations and face the practical situations on behalf of the organisation. There are several
factors related to workforce diversity which impacts the performance and effectiveness of
employees in Sainsbury (Noon, 2018).
Cultural diversity includes various elements which can influence the performance of staff
and their abilities. The first benefit or influence of diversified workforce is unique ways of
working on the operations and tasks assigned to team. Every individual is different and
employees learn form one another by their experiences and their competencies. A healthy
competition is developed between teams and subordinates which pushes them to work with their
utmost potentials and push their boundaries to out perform themselves.
The effective working condition, positive work surroundings and healthy relationships of
employees and interrelationships of teams allow them to produce the best results for the
company, attain goals in the prescribed time frame and contributing maximum to the company
by effective and potential performance is the outcome of diversity in workforce, their viewpoints
and collaboration of tasks and duties (Romani and et. al., 2017).
The discussion and evaluation clearly shows the negative impact of cultural diversity on
employee's performances and productivity and to which Sainsbury's profitability is linked. First
and foremost is no fresh talent will be entering in the organisation resulting in zero innovation
and creativity. Moreover, employees will be demotivated as they are not receiving any fair

To assess the issues faced by Sainsbury company from cultural diversity.
According to Katie Reynolds, 2017, Embracing cultural diversity in workplace is the first
and foremost task for a company also, it is their first step to be competitive on an international
level of operations. This is very significant and a very prominent challenge which is faced by
organisations like Sainsbury in today's scenario. There are several obstacles which comes in the
way of success and productivity out of which cultural diversity is on top.
Employers are well aware about the importance, benefits and need of their company to
have culturally diversified workforce still they do not take any firm steps for doing so and
promoting it in the organisation (Syed, 2020). The problems which are faced by Sainsbury due to
it is conflicting working styles amongst teams and other members. People have different styles of
work and their attitude differs towards work that are reflecting upon their cultures, values and
compounding differences. These approaches can harm the business and productivity if not
properly recognized and accounted by the employer.
Sainsbusy is a retail firm in which cultural diversity plays a vital role as every day they
serve numerous clients and consumers through retail stores and online orders and deliveries.
Several customers are engaged belonging to varied cultures and places in the world which raises
the need for workforces be culturally diversified which will improve their sales as people can
connect with the sales executives emotionally and that is a attractive element. Consumers are
changed into long term loyal consumer of the firm and more effectively long lasting relations are
developed with consumers which is beneficial in long run. But if cultural diversity is not being
practised in Sainsbury its operations will be hindered and sales will go down with profitability.
Moreover, approaches of teamwork, cooperation and collaboration also vary from person
to person and from leaders which brings differences amongst team members and leaders causing
a stressing situation in the work environment amongst people and management. These situations
create unhealthy and demotivating environment in the workplace leading to lowering
performances of staff and ultimately of the company (Dahanayake and et. al., 2018).

According to Jonathan, A. Segal, 2015, Every company and individuals either man or
worm who are running the business must be working and ensuring that women and everyone in
the firm are having equal opportunities at their respective positions. Few ways which can be
adopted by Sainsbury for promoting cultural diversity in all the stages of work from top to
bottom are suggested through it.
First ways is to educate the leaders and senior management about the importance and
needs of diversity in company. Their has to be a balance in the workforce it should not be
concentrated by more men or women. Fighting Bias, is another method of promoting cultural
diversity. It it essential that Sainsbury make use of diverse hiring team which are properly trained
and make sure that they do not engage in any biased decisions in relation to hiring candidates
either consciously or unconsciously (Flynn, Haynes and Kilgour, 2017).
Evaluating work assignment systems, is important for making sure that work is
distributed amongst staff properly no discrimination is taking place and everyone is being
rendered equal opportunities to develop, perform and grow. Another way is Sainsbury needs to
evaluate the evaluators that is the decision makers can be biased and which results in benefits
those whom they are in favour of. Therefore, their has to be appropriate measures to keep a
check on evaluators as well for knowing that they are not indulged in any discriminating
activities and decision making.
Sainsbury is required to adopt several methods and approaches for removing cultural
diversity form their workplace and making it better day by day for employees to work ethically
and potentially. These ways which are discussed are necessary and some general approaches is to
be practised by leaders and managers. The management and leadership board of Sainsbury needs
to make sure that they are no being discriminating while allocating jobs. Individuals for
respective work should be assigned work according to their skills rather than by discriminating
amongst them.

Kind of investigation- There are two main methods which are used for developing
understanding about the research topic and gathering data. These are qualitative and
quantitative. For this research study the investigator have used qualitative research
investigation method for gathering data and generating positive outcomes. Further, use of
quantitative nature of investigation is also made for current study as it leads to better
presentation and communications of facts with the help of charts and tables. The more
effective communication is made the more easy it will get for the researcher to known
what is exactly being practised in workplaces with people.

suitable for current study as it lead to better insight in human behaviour and attitude. In
order to known people perceptions and opinions for the research topic of cultural
diversity the interpertivism approach is beneficial as it will be easy for the researcher to
known what leaders and managers think and practice as well as about the intensity of the
matter in relations with the cultural biasses and discrimination.
Research design- It refers to the formate and structure adopted by the researcher for
conducting the research in the most effective and efficient manner. There are three types
of research design, descriptive, exploratory and explanatory. For this research project
descriptive design is used in relevance to primary research and tools (Kulkarni, Boehm
and Basu, 2016). The descriptive approach will enable the investigator to conduct in
depth and thorough research assisting in making conclusion on the study by considering

Gender discrimination at workplace
According to opinion of Beth Castle (2020) Gender discrimination is known as the sexual
discrimination. This is an action plan that denies the privileges, opportunities or reward of an
individual due to gender. The discrimination on the basis of gender is civil rights violation that
takes the several forms consists pregnancy discrimination, sexual harassment and the unequal
pay for women employees which do have similar job to men. The circumstance where people
are being treated differently is characterized by gender discrimination, merely because they are
male or female rather than based on their skills or abilities. Unlawful discrimination takes
place when an employer treated a applicant or employee unfairly because of age, gender or
conventional age norms. Gender discrimination covers everything under the umbrella of sexual
assault, including unintended sexual growth, sexual advantages and verbal or physical abuse.
In context to this, gender discrimination develops negative impact on performance of the
female employees as company gives the less pay to employees than the male in performing the
similar job responsibilities. It is necessary for an organisation to find the effective ways to
preventing the workplace environment from the gender discrimination and also provide the
equal job responsibilities and equal pay to female employees as to men. This is helpful in
motivating them and also make enhancement in performance level. There are different theories
related to discrimination mention below:
Accommodation-It is considered about the gender discrimination that arise the differences
among male and female workers in an organisation.” Thomson, Murachver, and Green (2001)
examined accommodation in communication via e-mail and found that, even in this rather
“bare” context, women and men converged to the language style (more female- or male-like)
of their Net-pals”.
Sexual harassment- It is related to providing the intimidating as well as hostile working
environment to staff members. In regard to this, quid pro quo sexual favours requested in

exchange for job benefit.”The outcomes of sexual harassment fall into three categories: job
outcomes (satisfaction, job and work withdrawal), individual psychological outcomes
(distress, trauma), and health outcomes (physical outcomes and health satisfaction) (Di
Martino et al 2009).”
Disparate Treatments- This theory states about the individual discrimination or the less
favoured treatment based on protected group status..
(Justice Stewart,1977): “Disparate treatment’...is the most easily understood type of
discrimination. The employer simply treats some people less favourably than others because of
their race, colour, religion, sex, or national origin.”
Gender discrimination impact on employee’s performance in Sainsbury
On the basis of Jonathan Gabay (2018) Issue arise from the gender discrimination can extend
to the personal reputation as well as relationship and this can even leads to physical or mental
issues. Discrimination at workplace could be because workers are not handled equally in terms
of people or classes relative to others and it is not because they are able to do similar roles as
they are assigned. The gender basis discrimination develops negative impact on performance
of female employees in Sainsbury company. Any business that is successful in the market can
easily relate its performance to its workers with success and without adequate success is
inaccessible in the workplace. The work of the employee is very important to each company
and employer. In context to gender discrimination, Sainsbury committed to facing the legal
action from female shop floor employees which claim to company to pay less than the men
which do equally jobs at supermarket chain. Discrimination on the basis of gender and
inequality in assigned facilities has a negative relationship to the output of workers and can
minimize organizational efficiency. This has been stated that relationship among gender
discrimination and behaviour of management is necessary cause in developing association
among staff members and management. This is to be seen that it would impact on performance
of staff members at workplace and also on organisational productivity.
Different issues faced by Sainsbury from gender discrimination
As per opinion of Michelle Seidel (2020) Gender discrimination can impact others, developing
the self- reinforcing system which can perpetuate discrimination by company and this can also
lead to discrimination in decision making, HR policies and also enactment. In gender
discrimination, women receive negative evaluation of performance that criticise for being

aggressive or low morality. Gender discrimination may appear to be a minor problem at
workplace, but it does bring to the conflict and pressure between team members. Now this is
clear that culture of the workforce devaluation the involvement of female staff, the emphasis is
moved from carrying out daily tasks to women's issues, which take action against sexism.
Another result of discrimination against men and women is that female employee will not feel
motivated to do her job because her bosses do not respect her. In context to this, gender
discrimination hinders the productivity of company because it has not resolved issues which
mainly impacting female employees. Other than this, there are some issues faced by Sainsbury
from discrimination given below:
Enhanced workplace conflict- Discrimination in harassment form and this has enhanced
conflict at workplace. The focus of team shifts from the job duties to office other work.
Conflict develops the negative impact on the employee’s performance as this reduces their
productivity level.
Reduced Organizational Productivity-With enhance in the conflict and also reduce the
morale, the productivity of company diminish. It is necessary for the manager to know about
the interest of employees and also provide them positive working environment so that they can
able to perform in a better manner. This has significant negative impact on organisational
productivity.
Ways should be adapted through Sainsbury to removing gender discrimination issues
from workplace
According to Jess Fuhl (2020), It is necessary for the Sainsbury company to find out the
effective ways to remove the gender discrimination issue from workplace as this develops the
negative impact on employees performance level. From preventing workplace discrimination,
the performance of female employees will be enhanced, their morale can be increased and this
will help in enhance organizational productivity. There are some ways in preventing
workplace from gender discrimination given below:
Educate employees about gender discrimination–The gender based discrimination is not
limited to passing the qualified women over hiring or promotions on the basis of their gender.
This encompasses the harassment of several kinds, using stereotypes and making feel
uncomfortable according to gender. It is necessary for management of Sainsbury to educate the
staff members regarding the gender discrimination issue. If at workplace, there is any person

Review salaries and standardize pay- It is necessary for Sainsbury organisation to review the
salaries on frequent basis among genders. In hiring, determine the pay scale provided by the
years of experience, and not the way the applicant negotiated the last compensation package,
with some flexibility for special achievement.
Have a clear policy on discrimination- Sainsbury should having an unambiguous,
unequivocal policy on discrimination ensuring that workers have a clear way to inform and
report on unfair workplace care. Ensure that everyone understands and follows the strategy.
Strict penalties for sexual misconduct and abuse are enforced.
Be transparent- Join it with a concrete action plan on the steps Sainsbury take in reducing the
gender wage gap as an employer with specific goals and benchmarks. Contact the staff freely
and frankly and describe the practical changes that plan to achieve.

It is a part with the help of which detailed information about various methods which is
adopted by the investigator are included. This will help in producing positive outcomes after
analyzing different types of methods in an effective manner. Some of the most essential
research methods are going to be discussed in detail manner as follows:
Research process
Research process consist of different sub activities such as examining all the
information, placing it on the right place, identifying it in an effective manner so that the
research topic will conclude in an appropriate way. In reference to the present research,
investigators adopt systematic research process which includes selection of the topic,
development of aim and objectives, appropriate literature review section, data collection
methods through primary as well as secondary method, reflection, recommendation and
conclusion as per the experience of researchers. It is the major process which assists in guiding
researcher for completing the whole project in an effective manner.

essential reason in order to select the method is that it refers to the best and suitable approach
for qualitative method asit assist in examining the collected information in an effective
manner.
Research strategy
Researcher mainly prefers to adopt various types of techniques and methods for
gathering required data and information. It is usually conducted with the help of interview,
questionnaire, survey& various different techniques. The current research includes
questionnaires method in order to conclude the investigation in an effective manner. Primary
research behind choosing this technique is to gather huge data from their targeted sample size.
Apart from this, it has also been identified that it is cost as well as time effective technique and
helps in conducting the investigation in an effective and appropriate manner within given time
period.
Research methodology
It consist of different tools as well as techniques which is adopted by the investigator in
order to execute the whole research in an effective and efficient manner. Some of the most
essential methods are going to be discussed as follows:
Kind of investigation:- Quantitative as well as qualitative are the two main methods of
research which assist in examining the gathered data and information in an effective manner.
In the present context of investigation, it has been said that scholar has adopted qualitative
method of investigation for gathering positive results with the assistance of theoretical models
and framework. In addition to this, it is said that this type of investigation method helps in
prioritizing human viewpoint, values, beliefs and perception which is supportive in order to
examine the whole data in an effective manner.
Research philosophy:- Positivism & interpretivism are the two most essential kind of
research philosophy mainly adopted by researcher while completing the whole research in an
effective manner. Here, researcher choose interpretivism kind of philosophy so that they can
examine the whole information in an effective manner gathered on the basis of human
perception. This will assist in conducting the whole research in an appropriate and systematic
manner and accomplish the task within given time frame.
Research design:-It refers to the structure of research which is used by the investigator so that
they can perform the whole work in an effective manner. There are three main type of design

which includes exploratory, descriptive as well as explanatory design helps in providing better
structure to the investigation. In reference to the primary investigation, researchers adopt
descriptive research design. Reason behind selecting this type of investigation is that it assist
in providing theoretical framework to the investigator that shows the whole information in a
systematic and appropriate manner.
Research instruments and tools: It has been analysed that, data collection is one of the most
effective method used by researcher so that they can gather required information from various
sources in an effective and appropriate manner. There are two types of research methods
primary as well as secondary. In the present context of primary data collection method, it has
been said that it help in gathering raw and fresh data. It is the method where investigators
adopt questionnaire method so that they can effectively select primary information directly
from the targeted individuals. Whereas, secondary data secondary method is online articles,
books, newspaper and many more. In the present research, investigator adopt both primary as
well as secondary method for collecting data.
Sampling: It refers to an effective procedure with the help of which researcher choose sample
population with the assistance of appropriate method. There are two main sort of sampling
methods which includes probabilistic as well as non probabilistic methods. In reference to the
present investigation, it has been said that researcher select probabilistic sampling method.
This will help them in order to provide equal opportunities to the population. In reference to
