1.0Introduction
1.1 Sunshine Holdings
The Sri Lankan economy has had a difficult few years, and it has taken great perseverance to
overcome the obstacles it has faced. Healthcare, home appliances, agribusiness, and clean energy
have all done well for the company. The diverse portfolio is the result of the objectives set, and
we feel it is already paying off. This focus stems from the way we approach our responsibilities
to the nation, natural resources, communities, workers, and shareholders.
The catastrophe that shook the nation in April 2019 badly hampered the national economic
growth, which fell to 2.3 percent in 2019 from 3.3 percent the year before. The theology business
was severely impacted, and it had a negative influence on other industries such as air cargo,
home public transit, consumer and business commerce, sport and leisure, and agribusiness. The
exchange rate was under pressure, foreign investment was evacuated, price indices and trading
volume on the Colombo Stock Exchange fell, and employment growth weakened. Despite the
fact that the country began to recover by the end of 2021, the COVID-19 epidemic and the swift
steps taken to slow it down would have an economic impact that has yet to be assessed.
According to the Central Bank of Sri Lanka, the financial repercussions of the epidemic and
subsequent lockdown will be far worse than those of the 2008 Global Financial Crisis. As
individuals try to avoid being exposed to the virus and transmitting it, the social impact may
continue much longer than the economic cost. As a result of our investment opportunities in
mobile applications and the skilling of our workers, we were able to transition to distant working
with relative ease, and the Company has once again rallied around us to get us operating as
efficiently as possible under the circumstances and continue serving our clients.
At this stage, it's impossible to say how the rest of the year's forecast will have to account for the
effects of COVID-19. While we have always been a cautious company, we are being even more
cautious with our investments and judgments about how to move the company forward. The
Board continues to give us with sound advice and guidance, and I appreciate their assistance. I'd
want to express my gratitude to our investors, business partners, staff, and consumers for their
continuous support and faith in us. The bonds we've forged will be critical in determining how
we respond to the difficulties and uncertainties that 2022 will bring.

1.2 Sunshine Healthcare
The healthcare industry outperformed forecasts. The Medical Gadgets Division was strengthened
by its designation as the sole distributor for 3M's medical devices. We've adopted a positive
stance to completing deliveries in Colombo within 24 hatches and 48 hatches outside. The
Pharma division likewise met its targets, and the founders were happy with market results. We
integrated the supply chain and kept working to meet ISO 9001:2015 performance standards and
National Medicines Regulatory Body (NMRA) Good Distribution Practices (GDP) criteria, as
we had for the previous 53 years. Healthguard, which accounts for 15% of the healthcare market
and is at the vanguard of customer-centric objectives, was hit hard by the national downturn but
rebounded in the second half of 2019. The focus on wellness and attractiveness has gotten a lot
of positive feedback, which no other participant in the industry can match. One Galle Face, the
company's first location in a mall, was a huge success. Its initiative exemplifies the movement in
Sri Lankan society from high-street shopping to malls, which are increasingly becoming the one-
stop shop for all of a consumer's requirements.

Sunshine initially, the administration requires deciding on the effect it has on the employees and
the distribution channel staff. Then focus on the objectives of the program and develop the skills
and then advise the management of the change that is needed to be done (Burns, 1978).
According to the program with effective leadership, the strategic plan is designed and it is
assessed and followed continuously until reaching the objectives. The organizational leadership
needs to be productive and sufficient to function the strategic plan. The fast track of a change
process and constant need of stakeholders motivate the leaders to go forwards and provide
strength to be an effective leader.
2.4 Leadership styles
Throughout the past few years to the current situation, the leadership styles used by the Sunshine
were transformational leadership and democratic leadership style. A detail description of each
leadership style is described below.
2.4.1 Transformational leadership style
Leadership is a topic that has captivated researchers for decades and remains a noticeable part of
the study in the community sciences. The significance and conceptualizations of leadership have
been established along with the development of the area. Although leadership concentrated on
the study of generals, politicians, and men of great standing in the past, modern leadership
exploration has inspected the effect of leadership in the lives of many kinds of individuals, for
instance, managers, nurses, coaches, parents, and teachers (Tahseen, 2010). This demonstrates
the possibility for the presentation of guidance model. Leadership is regarded as a worldwide
phenomenon in humans (Bass & Stogdill, 1990), even though it has received a number of
divergent viewpoints. Certainly, it has been commented upon that, "There are almost as many
definitions of leadership as there are persons who have attempted to define the concept”
(Stogdill, 1974). Primary trait theories of leadership endeavored to detect the collective features
that distinguished leaders from non-leaders.However, it failed to recognize the prominence of
situational and circumstantial influences. Situational contingency developed as a result of the
responses to the deficiencies of trait theory and behavioral methods to leadership and the
acknowledgment of divergent leadership styles (Bass & Riggio, 2006). This happened to

outcome in an alteration in reflection from “what” a leader is (e.g., outlining features) to “how”
do leaders lead (i.e. behavior). Transformational leadership theory is an example of a behavioral
model of leadership. Transformational leadership is considered a very noticeable theory in the
study of leadership over the past three decades. Hunt (1999), describes the growth of
transformational leadership in relation to Reichers and Scheider's (1990) work. It concerns the
stages of theoretical expansion, noticing that the notion during that time had advanced from the
first stage (introduction/elaboration) to the second stage of development
(evaluation/augmentation). Consequently, Antonakis, Avolio, and Sivasubramaniam (2003),
recommended that the theory overlapped the mark among the second and third phase
(consolidation/augmentation). Antecedents, outcomes, underlying mechanisms, and moderating
conditions, on the other hand, were recognized and matter-of-fact evaluations related to the
subject have started to come up. It should be based on a certain principle that it can be said that,
at the period of writing, transformational leadership sits decisively within this third phase of
expansion. Several reviews on the subject exist comprising a number of meta-analyses along
with current studies exploratory its mechanisms while other aspects which reasonable the
outcomes like the context and personality (Keskes, 2014).
2.4.2 Democratic Leadership style
It is regarded as the leadership style where the leader participates along with the entities who are
being directed. A democratic leader is not a person who merely gives orders for subordinates to a
trail, but he himself is part of the company (Lewin, Lippitt, & White, 1939). This kind of leader
participates, however, partakes the decision making. The democratic leader permits group
associates to give their opinions in the decision-making process, in order to encompass each
person as an attempt to bring up the standards of harmony, freedom, and multiplicity (Burns,
1978).
Considering a democratic leadership style all the individuals are stimulated to develop their
creativity plus it is rewarded. When this happens, the members seem to share their ideas
regarding chores and probable resolutions to problems, thereby team members would become
more productive. In turn, they may sense that their opinions are respected, and their participation
affects the victory of the mission. Moreover, a democratic leadership style assists to ease stress
in groups of instructors, particularly among men (Tahseen, 2010).

A number of probable explanations exist as to why leaders would select the democratic style of
leadership. According to Woods (2005), five goals were put forward which leaders aspire to
achieve by picking a democratic leadership style:
To generate an atmosphere where people: are stimulated and reinforced to seek the truth about
the world, comprising the utmost morals (ethical rationality); train this ethical rationality and
seek methods of intervening alteration via discussion (discursive rationality); become dynamic
providers to the formation of the establishments, values and interactions they dwell (decisional
rationality); are authorized and allowed through the official, traditional and community
constructions of the group (therapeutic rationality); endorse admiration for multiplicity thereby
diminish racial and physical disparities (social justice). (p. 131)
2.5 What is strategic management?
Strategic management is usually an older content. This term was initially used in 1970. Strategic
management is specified as a procedure where the leaders of the organization foresee its
perspective and enhance the required processes and applications to accomplish that in the future
(Rowe, et al., 1994).
It involves analysis, results, and behaviors an organization engage to develop and maintain
competitive advantages. This definition holds two components that go along with the field of
strategic management. Initially, the strategic management results in three continuous procedures
as analysis, the decision making, and action to be performed. However, it is also identified that
strategic management is involved with the reasoning of the strategic objectives such as vision,
mission, and objectives with both the internal and external environmental analysis of the

However, it is also identified that
strategic management is involved with the reasoning of the strategic objectives such as vision,
mission, and objectives with both the internal and external environmental analysis of the
organization (Pearce & Robinson, 2011).

3.0 Strategic Formulation
3.1 Importance of strategic management
The strategic management plan supports with the direction of growth of the organization and its
goals, it is expanded through the recognition of the opportunities and threats in a swot analysis
depending on the evaluation of the internal evaluation as salaries, fiscal conditions and the
external evaluation such as the analysis of the PESTEL.
Strategic management initially includes a plan for future opportunities and risks. Which then
causes the organization to examine and handle staff in order to accomplish the goals. Strategic
management assures whether the goals and issues are well set, the evaluation are well used, the
internal environment is arranged in order to achieve the goals, and whether the organization is
adaptable to any changes externally. Also, strategic management focuses on reducing the costs,
increase employee motivation and satisfaction, converting threats to opportunities and increase
the general performances (Capon, 2008).
3.2 PESTEL Analysis
Political
Each company has a different political environment and has a different culture. Sunshine has a
unique culture of respecting the CEO authority by and staff. Government policies towards
company have a direct impact on to the field work to conduct. Government circulars to the
company with policy changes and Medical Marketing has to incorporate those into their strategic
implementation. It takes a great deal for leadership from the Sunshine office to implement or
change policies according to the legislation enforced by the government.
Economical
Sunshine is the second largest pharmaceutical company in Sri Lanka The biggest burden is to
bring the income levels on par with the government sector. Furthermore there is great impact on
macroeconomic factors such as government taxes and charges, increments and other incomes

4.0 Relationship between leadership & strategic management
Leadership is identified as the link among the strategic management and their goal. Its due to the
leadership of the tasks and objectives of the organization is received. Management is in regards
to individuals and their evaluation due to its rules and objectives which initially have been
developed whereas leadership creates the pathway and guides the group of people.
In any organization, good leadership and product management is identified as the major success
in any type of an organization, which goes parallel where a good leadership can gratify for short
time period without management and product management is incomplete without a good
leadership.
When leadership and strategic management are combined, it is possible to create a pathway and
be able to assign the evaluation necessary. Also, this combination will help any organization to
reach the goal and objectives the way they have initially and strategically planned (Wheelen &
Hunger, 2008).
In a situation where the organization fails to make a decision in a manner that’s perfect then the
strategic plan tends to fall apart and the organizational goals that have been developed will not be
accomplished. So it is required for the strategic management plan to be developed in a manner
that works with the leadership for the success of the organization. So it is also identified that
leadership is the key component to the strategic management which has a greater influence on
the decisions that needs to be made for the organization to reach success.
Strategic management draws in lasting, future-oriented, ideal decision making and needs a
substantial amount of evaluation, so due to this reason having an influence from a top-
management is a critical factor (Pearce & Robinson, 2011). Wheelen and Hunger (2008),
identified that a poor strategic implementation has caused many strategic breakdowns and the
main reason identified by main individuals were due to lack of commitment, guidance, and
leadership from the top management. The challenge of leadership is to motivate to have
engagement and responsibility with the individuals and the stakeholders in the organization to
grasp change and implement different strategies planned to situate the organization in order to
accomplish in a distinct future. A great strategy achievement needs teamwork but a successful
strategy implementation initially depends on the leadership skills when coordinating with others,

Leadership has a strong relationship with strategic management due to the reason that leadership
has the capability to bring up individuals together. Strategic management provides a direction
where a proper leadership needs to direct and guide the individuals to go through the direction.

Sunshine itself has a direct impact from the government policy changes and establishments.
More than 60% of the influence to Sunshinecompany are from the government healthcare
regulations and rest of the influence distributes among internal factors employees, third-party
affiliations and partners.. The strategic leadership always have to go through the greater
difficulty of managing these entities. It is evident that there is a greater level of internal and
external politics even though the Sunshine Healthcare.
When it comes to funding and economical aspect of the Sunshine, it is evident that the Sunshine
consists of all modern facilities as it’s a major healthcare competitors in Sri Lanka. But human
capital management is conducted under an equal policy across the country. Salaries are paid on a
scale basis with a grading system. All employees have to go through the increment process and
for any salary amendment; they either have to wait for the particular agency to take care its
actions. When the inflation rate is up and they do not have enough money to live a balanced life,
staff tend to action frauds or go on strikes. Leadership styles have a different impact on
navigating the above-mentioned scenarios and it’s always a balance of political and social
combination to implement strategic initiatives.
For this reason, HR must ensure that the preparation is reviewed for the most productive period
and that the trainees attend. If the teacher is able to do a better job, the staff will have a positive
impact and learn. People who are well qualified can provide their clients with high-quality
services. In technology companies such as Sunshine, staff are one of the most important assets,
adding creativity and innovation to the growth of innovative drug products, and the organization
needs to build its workforce effectively at all levels of its promotion method(Juneja, 2018)..
The Human Resources Manager should articulate and describe the training shortcomings found by review
assessments. Training programs for professional development should be conveyed to staff in order to
make training a positive part of the enterprise. Training needs to be organized in order to update workers
on the new advances in technology used by the agency. This will boost the productivity of the corporation
(Jankingthong & Rurkkhum, 2012). The training and development problems of staff should be taken very
seriously by organizations as trained staff helps the organization to find a way to deal with any
adjustments that may be made to the business environment. If monetary or non-financial incentives are

6.0 Recommendation
The IT system would support back office management information system; needs to support
import and delivery as well as the distribution. The company is persistent to innovate its
ocompanytions to maintain a golden standard throughout the year. The company looks to

7.0 Self-Reflection
Through this study, I was able to identify that leadership and strategic management are equally
important for the development or change in the organization stricture, and their positive
relationship influences the organization in order to accomplish the vision, mission and the goals
of the organization. It was clear that the differing types of leadership depend on the situation and
on the way the development or the change needs to be addressed. With the knowledge that I
gained, I can use these leadership styles and develop a strategic plan and apply them in my
workplace and even throughout my career to be an effective leader.
