1.1 Introduction
CST is a well-known multi-national communications software and systems developer.
Now-a-days their demand is high because every other company needs hi-tech facilities to work
and for that they need system developer’s support which is provided by CST. However, CST is
facing issues related to employee’s productivity, conflicts and etc. The management team also
examined that they are losing market position due to their poor service quality. They have to
identify their core problem and strategize some plan accordingly. Some case studies will be
focused to get an idea how other firms tackled their organizational problems.
1.2 Background
Background of this study is to analyze the real problems of employee management. There
is a high possibility that there will be employee conflict and reduction in the employee
productivity which will impact the organization’s position in market. Some real world issues
from well-companies are noticed which gave an idea of how to smartly analyze the core problem
and how different alternatives can solve the issue of employee productivity and low retention on
workers. The management team has an important role here to manage their organization
strategically and also make sure that the conflicts does not repeat again in future.
1.3 Discussion
CST is currently facing mostly employee related problems and hence the objective for
this company should be to hire best employees and improve their productivity
(Semanticscholar.org., 2020).

The first process is to recruit and selection process where the steps involve some
extensive procedures to select the best candidate from, train them with best technicalities and
then analyze their performances properly so that their productivity increases.
Employee lifecycle should also be properly respected and managed by the management
team of CST so that the employees become more productive.
Another important point during this process is to adopt an advanced communication
process which will help the supervisors and managers to communicate the exact information to
the employees (Ibimapublishing.com., 2020). A lot of time it is seen that due to elimination of
important information or addition of some irrelevant information can produce conflict between
employees and this can highly impact the employee productivity.

From the above figure it can be seen that the high level of conflict can cause decline in
performance level and retention ratio. Negotiation process can help CST to remove the conflict
between their employees so that their employee engagement with their respective job can
increase and resignation of the key specialists will also reduce. These will ensure that the CST
employees become productive and they provide high level of performance which will help the
company to position themselves in a better way to the market (Diversity Best Practices., 2020).
CST’s main problem can be managed with proper planning and adopting relevant policies
into the company which will be beneficial for them in future also because they are operating in
different areas of the world and hence their strong communication and management will help
them to sustain their position in every national and international market and flourish more.
1.3.1 Real world case studies
1.3.1.1 Whirlpool’s diverse employee or talent retention strategy
This company faced the similar kind of problem related to employee resignation and after
that during 2015 they decided to revamp their HR into people excellence strategy where they
developed an operating system which is based upon different collected analytics. Whirlpool’s
employees were not productive which resulted in manufacturing leaky bucket (Das, B. L., &
Baruah, 2013). Their retention risk assessment toolkit have helped them to assess the impact on

Whirlpool when an employee leaves, the likelihood that employee would leave and create action
plan according to that to prevent any type of regrettable loss.
1.3.1.2 Effect of conflict on employees performance: Coca Cola Company Limited
In Ghana, Kumasi Branch the Coca Cola Company was facing a huge loss due to
employee performance because the employees were more concerned about the conflicting topics
rather than focusing into productivity. The management of the branch tried to classify those
conflicts into different types and they set out different strategies to encourage their employee and
resolve the conflicts between different parties who were into the conflict. HR of that company
involved third professional party who are specialist in resolving organizational conflicts being a
rational person there (Boddy, 2014).
1.3.1.3 Employees performance ta Prime Group Vietnam
A research was conducted in the Prime Group Vietnam Company to find out the
satisfaction and productivity level of the employees who are working there. Almost 500 Prime
employees were surveyed by the researcher and it was found that the employees are highly
productive into their work. The management of that company applies many theories into the
system like theory of compliance, theory of work attitude, theory of work outcome and etc. and
they used to provide programs for employee motivation and employee development quite
frequently which allows them to properly manage their labor force (Aruna & Anitha, 2015).
1.4 Recommendation
After the discussion over the issues and relying three different case studies from well-
known companies all around the world it is seen that managing employees is hard for every
company but the first ting which needs to be kept in mind is to understand the employee

psychology, what they demand for and restrict conflicts as much as possible. This will help the
CST Company to manage their labor force and also improve their productivity level. If the
productivity increases then the company will automatically gain the market position which they
have lost and customer retention will also increase.
1.5 Conclusion
After the analysis of all the objectives and case studies related to this issue, it can be
clearly concluded that the management of CST was not performing their job well which led the
company to this stage. Employee motivation and productivity evaluation and restricting conflicts
is the work of HR team. The management team will have to apply different strategies and
policies according to the current situation to retain maximum employees and hire relevant
employees who are willing to work with them. The productivity level can be attained only if
conflicts are reduced so the main work for management team will be to reduce conflicts.
