Executive Summary
The main purpose of this paper is to develop a personality development plan using the
model of Boyatzis’ Intentional Change Theory. The leadership development is essential and a
plan has been prepared reflecting on my personal level and the leadership skills that I already
possess. The five theories of the model have been analysed with proper personal ideas and the
need for choosing the model has also been provided.

Introduction
Personality development in an employee is extremely important as it helps the person
to interact with the other members of the organisation, and be a representative in the outside
world. The personality development helps an individual to gain leadership traits and lead the
mass. Leadership is the personality trait that a person can possess right from the birth. A
person needs to develop and utilize his positive leadership styles and traits in order to emerge
out as responsible leaders of the society. Also the leadership development of an individual
improves the capacity of the individuals to improve their personal productivity and improve
their performance in the organisations that they work in, as well as in their respective lives.
The personal leadership development helps the leaders with the skills that would enhance
their engagement with the other people of the society. It becomes easier for the leaders to
focus on a clear path and assume their leadership roles. The following report is aimed at
discussing my reflection over my leadership style and implementation of a development plan
or a strategy that could help me to develop and improve myself as a leader. The development
plan that has been prepared is established over the Boyatzis International Change Model.
Discussion
The period of the plan that I have prepared is for 5 years. On the basis of my current
stage of life and career, I do not have much experience of the leadership roles. Since I am not
much aware of my leadership abilities, I want to develop a plan for the period of five years.
For identifying the leadership styles and in order to put them to practice in my personal
development plan, the span of two years is quite short. On the other hand the span of ten
years is a long time to implement the leadership skills into my role in the organisation that I
would be serving in the future.

For preparing a plan of my personal development, I have chosen the Intentional
Change Theory by Richard Boyatzis (Komives, 2016). This model of personal development
plan involves the five discoveries about oneself. I can look at my own development in a
different manner with the discoveries about myself. It is helpful to create a personalized
change plan, according to my unique strengths, the different learning styles, my weakness as
well as my dreams and future goals. This is the reason that I have chosen this particular
model as my personal development plan model.
According to Mason, Griffin & Parker (2014), the Boyatzis’ Intentional Change
Theory involves the changes and five most important explorations that a person can make
about one own self.
Identifying your ideal self
The first discovery according to the model involves the discovery that a person
makes about his ideal self. It is very important to visualize one’s ideal self and create
a personal vision accordingly imagining the ideal self that one wants to be. The
components that this first discovery involve are an image of the desired future along
with a strong urge and hope to attain it. It also involves identification of one’s
strengths and improving the same to build a desired future (Byrnes, 2013).
I want to achieve the role of an effective leader in my organisation and I want
myself to have all the possible leadership qualities that is essential for a leader to
possess. I want to be a leader with a vision of leading the people to a better society
and to a better tomorrow. I would also like to brush up my communication skills so
that it would be easier to communicate, with a strong optimism in whatever challenge
I face. I would like to be more passionate and admit my failures in the journey. Since
I want to be a model leader for the others, I would do my best to motivate them.

Imagining about my ideal self has helped me to change myself into a person
who has a deep emotional commitment. After having an ideal vision I will be able to
create an image of my ideal self and use it to change the traditional self.
Comparing ideal self with real self
The second discovery in the Boyatzis’ Personal Development model, includes
comparing my ideal self with the real self. According to this theory, it is very
important for me to look back at my real self once I have been successful at
identifying my ideal self. The self image of many individuals is the combination of
their real self and the feedback they receive from the others.
After the Gallup test and the feedback, I have come to know that I possess a
clear and objective mind in my interactions with people, and I am also a trustworthy
person. I have an egalitarian personality along with a dedication that helps me to
ensure that i complete the tasks with full responsibility. However I lack the creative
and the innovative skills that are essential for becoming a good leader. My real self
lacks the adaptability quality which an ideal self must have so that he can adapt to any
circumstance. I would be grasping my strengths and the weaknesses and consider to
change myself according to my ideal vision, so that the personal balance sheet is
maintained and the personality development happens in the most appropriate manner.
The comparison with the present self will help me to change my vision and eventually
change my future plan.
Having an effective leadership agenda
The third theory that the model involves is developing an effective and
strategic learning plan or an agenda. This plan should be based on the accurate sense
of one’s real self with the idea of one’s ideal self. According to Karp (2013), the

vision of one’s future will help them to create the learning plan, which is extremely
essential in the personality development of an individual.
The leadership agenda that I have to develop is that of taking the role of a
transformational leader (Illeris, 2014). I will a strategic plan about the welfare of all
the employees that would be working under my leadership. I will take care of their
demands and their positive development. I need to improve my strengths and work on
the gaps and the weaknesses in my own self. The leadership abilities that are required,
need to be strengthened, and for that I will set my milestones prioritizing my goals
according to the action plan. I will choose appropriate steps that would be much
achievable and measurable. I would take up the leadership challenges to improve my
priorities and improve my personal abilities.
Combining with my strengths and the hope for becoming an effective leader,
this learning plan will contribute to my personal development. I have also
incorporated the standards of performance, which my real self needs to undergo a

According to Sanford (2017), the fourth discovery in the personal
development model is to work on the agenda and the learning plan that have been
developed, along with the desired changes. In order to improve one’s personality and
in order to work on the personal development of an individual, it is very important to
experiment with the new acquired behaviours depending on the goals of the
individuals.
According to this model, I could be practicing the leadership role of
transformational leadership since it aims to take in consideration the other members
who are associated with it. I would try to experiment by leading a small group of

people and would try to make sure that there is responsible treatment of them and that
there is analytical solution that is provided. Also the learning methods that had been
learnt, including being creative, and being an effective motivator could be put to
practise by experimenting with a group of my friends, who would be led by me
(Beausaert, et.al., 2013). I could also implement and apply effective strategies for the
completion of task and make sure that everyone completes the task in the most
responsible manner. Most importantly, it is mandatory for me to have this positive
attitude changes. I should be ready to accept the mistakes during the experiments and
should be able to change them for the proper future development.
I could reflect upon my learning and try to experiment further with the
learning outcomes. It would make me feel safe in the long run and I would gain the
confidence to try out new experiments with the new behaviours. As stated by Dweck
(2013), there would be lesser risks of embarrassment and failures. I feel that it takes
courage for an individual to change the patterns that have worked really well in the
traditional days and to get rid of the old behaviours just to try out new ideas and
experiment them.
Relationship with relatives
Lastly the fifth model of the Boyatzis’ Personal Development involves that it
is important for an individual to have relationships with the other people. The people
who surround us, they are crucial to our ability as they provide the base and the
context in which we can take a look at our progress on a daily basis and how things
have been progressing over our desired changes.
I have a lot number of relatives and friends who are supportive enough to
provide me with the feedback of the progress of the personality development. These
people have helped me to accept the changes and have supported me all throughout

my experimental stages. I have been encourage by them as they have always
prevented me to turn back to the real self that I had once been. Once I had the vision
for the future ideal self, the well wishers have made it sure that I do not get
demotivated and that I strive to be a better self for my future ideal reality. They have
been a constant source of support and they have ensured that my traditional self
should be modified and the leadership strategies should be learnt and incorporated so
that it aids in the personality development. Taking the help of close friends and the
mentors can be useful if they agree to support me with honesty and confidentiality and
encourage to work with further changes. They would also be able to make
recommendations about my future developments.
Conclusion
Thus from the above discussion, it can be concluded that the personality development is
extremely essential for taking up leadership roles. For attaining the vision that I have been
dreaming of, the ideal self of having all the characteristics of an effective leader and the
objective of being a leader, the knowledge of leadership is vital. The knowledge and having
the correct learning agenda helps in the shaping of our important decisions and interactions
with other individuals. The above discussion has been done taking the help of the Boyatzis’
Personal Development Model, of the Intentional Change Theory of Leadership, which has
helped me to develop a personality development plan. Discovering my ideal self, and then
comparing my ideal self with my traditional real self, creating a learning agenda for the plan
and the leadership role and experimenting with the new practices and the habits would have
helped me to fully align myself with my aspirations. Finally the relationships with the close
friends and the relatives and their help and support would encourage me further to accept the
failures, work on the strengths and weaknesses and this would further help me to achieve
success in the leadership role that I aim to achieve.

The challenges that a company or a business faces need the role of a transformational leadership

as the business environment before taking any effective decision. The employees may have
different opinions regarding the managerial decisions or there can be miscommunication among
them and there can also be disorganisation within the business. Thus there is a need of a leader
who would effectively use their leadership skills and lead the other members.

Awaken The activities that I need to perform in order to develop the personal leadership style is
that starting of a leadership development journey and developing the foundations. I need to make
an action plan in order to develop my personal skills and engage myself into leadership
experiments. The comprehensive leadership programme must involve coaching, accountability
along with change in the management.
Align As a leader in an organisation, I should be aligning myself with the strategic and
organisational priorities and understanding the business strategies. I should be creating a clear
line of sight and should be taking the decisions in the most responsible manner. I would develop
the learning communities and networks among the multiple levels of managers across the other
organisations.
Accelerate I will be keeping my eyes open to all the experiences that I will gain throughout and
the people and the friends and colleagues that I am associated with, will provide me with the
support to take up the leadership roles and help the organisation to benefit and improve
productivity of the business.
