Topic - How motivation influences employees’ retention and engagement in organizations
INTRODUCTION
The movement of people from one place to another has shaped social, economic world
economies. But the major impact of migration is on health care sector. It has been assumed by
people having higher skills and abilities tend to perform better in their home nation as compared
to other. The migration in health care have followed trends of international market. There are
various factors that has emerged in this such as use of technology. Employee motivation plays a
significant role in retaining them for long time (Aguenza and Som, 2018). It is a process to
encourage employee to attain their goals and objectives in effective way. Also, it enables in
improving their performance and increasing their skills and knowledge. By motivating
employees it is easy to retain for longer time period. Moreover, motivation results in developing
a positive work place culture. Furthermore, there is a great impact of motivation on employees. It
may be either negative or positive. It is very important for organisation to retain staff for long
term in health care. This is because the overall performance of business depends on them. Also,
they have to ensure that quality of care services is maintained and goals are accomplished.
Motivating staff helps in following of practices according to standards set. However, motivation
is useful in improving skills of staff for their personal growth and development.
The main objective of encouraging staff is to engage them in delivering practices and
formulating strategies, making changes, etc. besides this, it helps in improving their productivity.
It also leads in creating a positive culture. Also, it helps in boosting their morale and allowing
them to take more responsibility and complex task. Moreover, it boosts their confidence to grab
opportunities (Al Mehrzi and Singh, 2016). There are various ways through which staff can be
motivated. They are by providing training and development, incentives and benefits, etc.
Furthermore, rewards and recognition are been given to them.
Usually, in nursing motivation highly influences their performance. This situation mostly
occurs in migration. When nursing staff migrates from developing to developed countries it
directly affects their way of delivering services. There is complete change in practices followed
in delivery care. In developed countries level of motivation is high as compared to developing
country. Therefore, organisation is required to maintain consistency in motivation level of
nursing staff to retain them. Apart from it, there is always a negative influence on motivation

level of staff. This is because of lack of skills and knowledge that is required to compete with
others. Moreover, motivation level is also influenced when staff works in home country (Bin,
2015). In this he or she is highly motivated and remains engaged with organisation. Recently, it
is very difficult to retain staff in health cares. It is because of lack of satisfaction due to which
employee quit jobs.
It is very necessary for organizations to gain employee satisfaction so that they can be
retained for long time. Also, employee motivating plays a significant role in growth and
development of organization (Zareen, Razzaq and Mujtaba, 2015). It is because it helps in
improving productivity and attaining goals and objectives in effective manner. Moreover, it has
highly supported in developing a positive culture at workplace through which competitive
advantage is gained in the industry. Employee retention is gained by encouraging them. This
enables in engaging in decision making and working in creative way. In health care, staff works
with diversified people in providing care services. But it is analysed that there is huge difference
between developing and developed countries health care sector. A nursing staff requires different
skills to provide services to people. They have to deal with many people at same time.
Significance
The study will determine relationship between employee motivation and retention. It will
help in finding out the factors due to which retention rate is increasing (Bassous, 2015). Also, it
will help in understanding how motivation in influencing nursing staff in developed counties.
Besides this, it will discuss about why nursing staff works effectively in home nation but not in
other country. Through this, it will be easy to take measure and develop strategies on how to
reduce impact and remove barriers to solve this issue. Furthermore, it will enable in providing
direction that how and what techniques can be used to motivate staff and retain them.
Problem statement
In recent times, it has been observed that nursing staff retention rate has declined to a
great extent in health care sector due to migration (Lee and Steers, 2017). The cases are
increasing in staff who move from one place to another. There is also decline in their
performance. Alongside this, it has been observed that staff are not able to work effectively in
one organisation for long time. There is low level of motivation among them which has allowed
to move quickly. Moreover, skills and knowledge of nursing staff is affected as well. This all
situation have arisen due to international migration.

LITERATURE REVIEW
Relationship between motivation and employee retention
Motivation and employees retention go hand in hand and play crucial role in shaping the
engagement of the entire taskforce. According to Aguenza and Som (2018) motivation is the
only key factor that bridges the gaps in order to prevail contentment. It also led the employees in
the health and social care sector to continue working to attain their personal goals and marking
their professional benchmarks due to cut throat competition. This has also been demonstrated
that retention rate is proportional to the motivational drivers such as clear purpose, supportive
team members and constructive feedbacks. On the other hand, Siddiqui and Bisaria (2018)
critiqued that due to lack of transparency and reliability, the employees left the organisations and
laid the path of poor credibility of that particular company in the marketplaces at both local ad
global levels. It is understandable that employees must feel safe and secure while providing
services and must be treated with respect and dignity.

Moreover, Sandhya and Pradeep (2018) elucidated that employees' retention is linked
with different components of motivation like growth, relationship, compensation, support and
complete environment. These components help the management of any organisation, especially
in the health and social care sector to be accountable towards the people who are working and
helping the patients for better recovery. For this, the environment must be amiable and positive
to reap benefits in the most useful manner. Alongside, Agarwal and Gupta (2018) stated that
satisfaction is different for different people and must never be treated on similar grounds. The
employees must be treated on the basis of their personality type, job profile and demands of the
chosen designation while working at the organisation. For instance, the company must give clear
goals with set of guidelines to be followed and they must reward the employees when reaching
the targets in the given stipulated time. Therefore, the employees must be challenged on
continuous periods and should be accordingly provided with positive and constructive feedbacks
to overcome the communication gaps.
Motivation leads towards employee retention
Motivation is the contributing factor to sustain the employees for longer run of any
organization. This acts as the driving force in making the employees stay with complete trust and
loyalty in the establishment. Employees retention is easily achievable through proper guidance
and support shown by the management. Dixit and Dean (2018) stated that it is important to
understand the modern application of employee retention program is the necessary tool to
encourage and promote diverse opportunities for the employees. Retention is required to keep
good employees in the company for attaining profitability and productivity simultaneously in the
larger extents. For instance, when the employees are properly encouraged and given complete
assistance, it is more feasible option for them to give their assistance in terms of using the skills,
knowledge etc. There is also described that retention is more significant than the recruitment
process to minimise the costs cutting.
Additionally, in recent times, the management in heath sector is mainly focusing on the
reasons that made the employees move to other organisation or country and looking for better
opportunities. Nasir and Mahmood (2018) explained the Maslow's Hierarchy of Needs to satisfy
the employees for working in better environment and improving their bonds with the people
working around. The need to use training and development program has laid the foundation to

understand the cognitive needs and aesthetic needs as well. When the employees' needs are
fulfilled then they also give optimum levels of innovation and other skills to maintain profits. It
has been validated by Kiruja and Mukuru (2018), which shed light on the significance for
employees' retention to maintain the allocated resources and the utilisation of the workforce to
enhance the efficiency. This has also added on the needs for making the communication better to
know the real reasons regarding the employees leaving the jobs or unable to survive in the
present scenarios. Employees are treated in the most unusual and uncertain ways and this
impacts on the organizational culture which could not understand the factors for the employees'
engagement and performance management.
Factors that influences motivation in nursing staff in migration
Migration can be done due to several internal and external factors and has been
considered by the nursing staff in the present times. Labrague and et.al. (2018) highlighted the
high levels of competition and the demand of nurses in the developed countries such as
Australia, United Sates and more to provide assistance to the patients and the involved families.
They must work under controlled scenarios and are mostly exploited in terms of compensation,
wages or overtime duties. However, primarily the focus area is lack of job satisfaction and this is
mainly due to the absence of future opportunities and poor working conditions. These people are
in the lowest levels of hierarchical levels and are always ignored and has been treated in the most
inhuman ways. Along with this, there is still wider challenging situations in the developing
countries when compared with the developed countries.
In regard to the above, Oda, Tsujita, and Rajan (2018) stated that it is found that
developed countries are on the rising population of elderly people and requires trained and
skilled professionals for proper care and support. Thus, there is sudden rise of nurses in the
developed countries and in the hopes of making better livelihood, these people move to other
developed countries. They have been given better equipments, provisions and facilities to bring
their support towards the needs of the patients in an all round manner. However, on the other
hand Poudel and et.al. (2018) stated that it is seen that these nurses are unable to survive due to
poor motivation levels and left these countries and come back to their home country. They do
have any support system and are alone and sometimes face discrimination or any such social
concepts which hamper their spirits and make them feel inferior.

RESEARCH METHODOLOGY
Research methodology is a type of activity that include finding out in less or more
systematic manner. It is generally philosophical framework within the research to analyze or
organize the data in effective manner. The methodology is associated with the paradigmatic
assumptions that can use to conduct the research project (Krippendorff, 2018). It also highlights
the details about the research and determine the advantages or disadvantages of each approach.
Researcher will take into the account their practical ability in the case study. It can be divided
into different ways that describe in the research case study.
Research design
Research design is a specific procedures and method that can use to gather and analyse
measurement of different variable in specified problem. In this way, researcher will develop a
plan to give the answer of particular question. They also used to implement the idea in the
research study. It closely related to the good idea about the design where data obtain for further
research process. Research design can be categorised into two different ways such as conclusive
and exploratory research design.
Exploratory research design implies tends to explore the questions in the research but it
does not offer any to final conclusion (Kumar, 2019). This research design help to the researcher
for finding the problem and issues that generated in the analysis process. According to design,
researcher will change their direction according to the results.
Conclusive is applied on the research project to generate finding on the behalf of
practically approach and useful to achieve the final conclusion. This research design needs to the
specific data requirements and an appropriate objective which help to be clearly defined.
Researcher will use the exploratory research design to get understanding towards the
research ideas. Researcher will use this design because it has adaptability and flexibility to
change the data. It also leads to future enhancement so that researcher will apply on the case
study.
Research type
Research type is basically method that can use in the research project to collect and
analyse the information in appropriate manner. It is the systematic approach of researcher to use
7

the relevant information which related to the case study. There are two different ways to divide
the research type such as qualitative and quantitative type.
Qualitative method refers to the non-numeric data through notes, video, audio, interviews
and other documents. This research type in the source of data and nature of case study.
Quantitative research type is based on the numbers and measurement to determine the
solution in terms of statistical aspects (Papachristos, 2018). This type of research is generally
used to calculate the mathematical estimation that generate an accurate result.
Researcher will qualitative research type to collect the data through journals and other
article that already published in market.
Research approach
It is usually planned and process to follow the stages according to the information
collection and interpretation. There are different ways to differentiate the approach on the basis
of research nature such as deductive, inclusive, Abductive.
Deductive approach is applicable through the hypotheses' theory which already existing
so that researcher will easily analyse and use in the project.
Inductive research approach mainly start with models and theories which are proposed in
the research study.
Researcher will implement the inductive approach in their research work because it
helps to determine the proper result through the existing theory. Researcher will use this
approach to create a strong abstraction and understand the clear phenomenon of research
objectives.
Data collection method
Data collection is a method or process of gathering the relevant information from the
source and also find the solution of research issues (Quinlan and et.al., 2019). It can be
categorised into two ways such as primary data collection and secondary data collection.
Secondary data collection is a method that has used the published books, online portal
and magazines. There are lot of data available in the different sources in this data collection
process.

Primary data collection is based on the to analyse and organize the data through
questionnaires, interviews, observations, survey etc. These are depends on the qualitative and
quantitative method on the basis research nature of objectives.
Researcher will use the secondary data collection method in their research to identify
the relevant information through published books, online portal and magazines.
Data analysis technique
It is a technique to analyse the information about the research and how it can implement
the logical concepts on the basis of qualitative and quantitative data analysis (Sim and et.al.,
2018). Researcher will use the qualitative analysis by using thematic method to create different
theme on the research areas. On the other hand, Quantitative data analysis can use the SPSS tool
to find the mathematical numerical data and generate outcome.
Sampling
Sampling is a process to select the specific members of populations that include the
research project. Researcher will choose 50 participants that performed different role in the
research but the study the number of cases element within the population represent to reach the
conclusion.
Rationale
Researcher will achieve the aim of project by collecting and analysing the authenticated
data or information. Researcher will implement the secondary data collection technique to gather
the data through published books, online portal and magazines. Researcher will implement the
inductive approach in their research work because it helps to determine the proper result
through the existing theory. Researcher will choose 50 members to participate in the future
enhancement. On the other hand, Qualitative data analysis technique will include the research
area by researcher.
Research ethical consideration
Ethical consideration is one of the specified part of every research to represent the
specific principles that should consider on the case study. There are principles regarding the
ethical consideration in research.
9

Researcher will require for maintaining the dignity of other participants and provide
equal priority.
They also manage the privacy and protection of research members that has to be ensured.
Every individual researcher will participant their equal role to handle the complexity in
proper manner.
Limitations
While conducting the research, it is evident that both data collection method might not be
feasible in terms of collecting data from several sources, here the sample size might at as
problem area size of sample is too small. On the other hand, lack of previous study in the
research project. In this way, it evolves the research problem and too narrow in the research
areas.
