INTRODUCTION
Leadership is defined as guiding employees of company to achieve the common
objectives behind the business operations of organisation. This report is based on the case study
of management style undertaken by the CEO Mr. Jack Marie Henry David Bowles the CEO of
British American Tobacco. This report is a critical assessment about the leadership and
management style of the CEO. Henceforth, report will emphasis on the management style of the
CEO and functions used by the CEO to manage all different functional activities of the
organisation. Steps taken to improve the performance of organisation under the leadership of the
CEO will be understood in this report. Impacts of the steps taken over the employees of company
will also understand in this project. How effective the leadership style of the CEO was that could
influence the performance of organisation will also understand in this project. Furthermore, this
report will project the effect of power, influence and conflicts at the chosen organisation will also
identify in this project. Motivation model used at the British American Tobacco will also
understand in this project. Appropriate example and literature will also highlight in this project.
Recommendations will also provide to enhance the overall outcomes of the leadership of the
CEO.
MAIN BODY
A. Management style of CEO
Management style of the CEO Mr. Jack Marie Henry David Bowles can be stated as
progressive style of leadership. This leadership style allows the leader to achieve all different
objectives behind the business operations. This leadership style is keen to understand the needs
and requirements of progressive style of leadership in respect to the organisation. On the basis of
the changing needs and requirements of market leaders implement various decisions in
organisation to deal with such changing requirements of organisation. Leaders always try to
improve the level of resources available in organisation. British American Tobacco is one of the
big brands associated with the United Kingdom and the progressive style of leadership
contributed the most in that context. Progressive leadership make the leaders understand about
all types of changing needs and requirements of the organisation along with the market sector

(Linke, 2019). On the basis of the identification is done in respect to changing needs and
requirements various decisions related to resource management, training and development of
employees associated with the organization and certain other crucial decisions are also done in
organisation. In the leadership tenure of Mr. Jack Marie Henry David Bowles training and
employee development becomes one of the key area of practice in the organization., Employee
training play a significant role in the overall growth and development of the organisation.
Training and development allows the employees to polish the existing skills of employees along
with acquiring new skills and potential of employees in organisation.
Management also follow contingent style of management. This management style makes
the organisation capable of taking the best level of decisions in the contingent situation. Many
times contingent situation needed to face by organisation and in such a situation to sustain the
organisation along with expanding the growth potential this management and leadership
approach allow the CEO taking best level of decision in favour of the organisation.
Principle of management
Following are the principles of management followed by the Mr. Jack Marie Henry
David Bowles that support him in performing the operations in the best way possible.
Division of work: This is the key principle of management CEO need to follow. This principle
work on the fundamental that manager must divide the entire work in the employee of company
and human resources associated with the organisation (Choi and et.al., 2019). Wok division
make the management capable of performing all types of functions associated wih the company
in the best way possible.
Authority and responsibility: This principle indicates that managerial position is associated
with the authority and responsibility. Manager is totally responsible for the performance of the
organisation. This is the responsibility of the manager to perform the operation in the best way
possible so that all objectives behind the business operations can be achieved by the
management.
Discipline: The manager must be discipline towards the operations it has undertaken as a part of
the managerial position role in organisation. This is the key fundamental associated with the

managerial function (Rahman, Islam and Islam, 2020). Manager must be discipline with all its
operations and responsibilities so that overall goal and objectives behind the business
organisation can be entertained by the organisation.
Unity of command: This is another crucial principle associated with the management. Unity of
command denotes that manager must unite the entire organisation and its work force so that
overall objectives behind the business operations can be entertained.
The above mentioned principles are the key principles associated with the managerial
position role in the organisation.
Functions of manager
Following are the functions manager need to play in organisation.
Assign operations: Manager need to segregate the overall duties associated with the
organisation into all the employees part of the organisation. This is the key role manager needs to
play as a part of the designated role in the company.
Control operations: Manager needs to control all operations undertaken by the British
American Tobacco. This is a key function manager need to perform in the organisation.
Solving issues of employees: Mr. Jack Marie Henry David Bowles requires solving all different
issues employees of company are associated with. This is a key operation responsibility
associated with the manager in the organisation.
The above mentioned functions are the primary functions associated with the manager in

B. Steps taken with regard to organisation structure
Following are the steps that needed to be taken in order to improve the organisation
structure of company.
Decentralised structure formation: This is a key step taken by the Mr. Jack Marie Henry
David Bowles to perform the operations in the decentralised way. This is the best way to perform

the operations (Edupuganti and Ganga, 2019). Decentralised approach of operations involves
segregation of the overall liabilities of the organisation into multiple individuals.
Employee grievance centre establishment: This is another key step taken by the management
in which company has driven towards establishment of the employee grievance centre in the
organisation. It has put a positive impact over the employees of company. This could support in
dealing with all different issues employees in company are facing which has improved the
employee relationship in organisation.
Performance management: This is another crucial step taken by the management and CEO Mr.
Jack Marie Henry David Bowles. In this step performance of all individual employees’ part of
the organisation are analysed. On the performance are analysed further growth opportunities to
such employees are granted in this step (Manzoni and Volker, 2017). This is a very positive step
take by the CEO which has guided positively to the organisation. Performance are monitored in
this approach of the employees of the entire year and based on that performance based incentives
are granted to employees part of the organisation.
The above mentioned steps are the key steps taken to improve the organisation structure
of the company.
C. Leadership style of the CEO
Leadership style of the CEO of the British American Tobacco has been progressive style
of leadership. This leadership style has allowed the company to improve the work culture of
organisation. Many policies such as talent management, employee skill development, resource
management and other such policies are introduced in the organisation which has driven positive
impacts towards the organisation. All these actions could channelize positive impact over the
work efficiency and productivity of the organisation. The leadership style of the CEO Mr. Jack
Marie Henry David Bowles is drien towards improving and enhancement of the overall work
management and skill development of employees associated with the organisation (Lopes, 2016).
This style of leadership will allow the CEO to motivate employees of company towards
performing the best level of operations in the organisation. Talent management practices has
started in the organisation. This involve managing the overall work efficiency and productivity

actions are performed and operated by the company. Leadership also guided towards dealing
with all different issues face by the employees in company. Solving issues of employees play a
dominating role in the overall improvement of company’s work efficiency. This has created

the organisation. Motivation is another crucial element that could improve under the leadership
of the CEO Mr. Jack Marie Henry David Bowles. Employee motivation plays a significant role
in the organisation. Motivation guides the employee to achieve more effective work efficiency.
D. Effects of power, influence and conflicts at British American Tobacco
Power and influence: Power is defined as the ability of the manager or key leaders for
influencing the other team member and employees in order to conduct tasks. Influence can be
referred to what leaders and managers have on others after usage of power when there are
noticeable changes in the behavioural responses of the team members (Mizruchi, 2018).
Successful leaders and managers like Jack Bowles know how to utilise their authority and power
in order to influence organisational members for motivation and act according to the
organisational needs. The power is obtained from both himself, that is personal power as well as
positional power which is obtained from the British Tobacco Company. The key to successful
leadership practiced by Jack Bowles lies in usage of a combination of positional and personal
power. The power can be channelled into progress and effective decision-making.
The types of power that are used in the company are: formal or positional power which
include coercive power, reward power and legitimate power. Personal power includes expert
power and referent power. The major power that Jack Bowles implements in the company is
reward power, in which employees get bonusses and increments after successful completion of
work. Jack Bowles believes in work-life balance and so it leads to positive reinforcement of
employees. Legitimate power is used by Jack Bowles for overall direction, resources and control
of the company as a CEO. In personal power, Jack Bowles uses Expert power for influencing
employees as he is an expert in sales and management as per his experiences at the top
management roles and implements his skills and knowledge for motivating employees
(Munduate and Medina, 2017).

Conflicts: Emergence of conflicts in organisations is a usual thing as employees from
diverse backgrounds and different personalities work in a multinational organisation like British
American Tobacco. Therefore, it is important that the top management and leaders of the
company deal with it effectively for reducing the organisational politics and disrupted
organisation culture (Hussain, 2020). The major impact of conflicts in the workplace are
diminished work performance which in turn leads to missing deadlines, frequent errors due to
stress, poor planning, disagreements in work, arguments, taking sides which could make the
workplace toxic. Conflicts also lead to lower employee morale, less job satisfaction, high
employee turnover, anxiety and even depression.
Conflict management is implemented by Jack Bowles in British American Tobacco for
improving the motivation levels of the employees and creating a better work environment with
employee engagement and team building exercises which are conducted periodically in the
company. There are constant efforts for clearing up misunderstandings and improving
communication in the company through status meetings, team lunches and coming up with
solutions to resolve matters (Kuriakose and et.al., 2019).
E. Types of Motivation of BAT plc
There are various motivation theories that have practiced by BAT plc in order to motivate
individuals in the job place. Content theory is a motivation theory that is designed to influence
number of people to give productive performance in the workplace which ultimately brings
success in company in it’s retail market. In fact, content theory comprises various motivational
theories that helps to understand individuals needs and become reason of motivation. Maslow’s
hierarchical needs is one of the major motivational models that was developed by Abraham
Maslow’s and stated that it supports to understand significance of human needs and expectation
which is important for the business success. CEO at British Association Tobacco plc practices
this motivational theory in it’s busines in order to understand individuals needs for the workplace
and job aspect. Maslow’s hierarchical model includes five type needs i.e. physiological, safety,
self-esteem, social and self-actualization needs which plays effective role in fulfilling basic
needs of employees. For example, physiological needs involve good sitting arrangement, air-
conditioning working place etc. that leads satisfaction in individuals because these are one of the

major needs which are expected by individuals that wherever they offer their services that place
must be good. In addition, when employees get good working place that influences them to give
additional hours except working hours to complete delegated targets before deadline. Safety
needs includes health insurance policy, health promotion interventions, job security, workplace
security etc. brings satisfaction in employees and family for the job. Mr Jack Bowles is the CEO
of BAT plc company always take care of workplace safety so that individuals can give their
100% at the workplace instead of worrying about belongings safety (Al-Omari, Alomari and
Aljawarneh, 2020). Company also promotes two-way communication in the company and
involves staff in the decision-making process which makes individuals valuable part of the
company. Thus, company meets with individuals’ social needs and maintains their wellbeing in
the workplace. As know effective communication is the way of leading success in the business
and reduction of conflicts. Most of the time ineffective communication becomes the reason of
conflicts and makes working environment unproductive.
However, CEO of BAT plc always put high attention on this factor and allows employees
to directly communicate with upper management regrading their salary issues if in a case
management unable to resolve their quarries. HR professionals at BAT plc always encourages
teamworking of staff which maintains wellbeing of individuals and brings high productivity in
the workplace. Self-esteem needs are recognition, appreciations, respects which expects by
individuals in the company. This motivation factor is also considered intrinsic motivation factors
that always stays motivated employees in company to give honest performance. Mr Jack always
appreciates those employees who actually put more efforts to make business successful and
rewarded them regularly accordingly their performance. In fact, upper management at BAT plc
takes all decision independently by maintaining respect and dignity of individuals in decision-
making process. Thus, organization has fulfilled all needs and requirements of individuals in the
workplace which they expect from business and upper management. It is evident by it’s high
retention of employees in the company due to this it has established strong global presence in
retail industry (Warrick, 2017).

Illustrated by Bishop, (2016), an effective organization behaviour plays significant role in
the business success because when organization has healthy organization culture then it
encourages individuals to offer productive performance in the job place as resulted organization
will achieve all proposed aims and objectives within timeframe. Effective organization culture is
the major source of employee’s satisfaction because management always put more efforts to
fulfil individuals needs which ultimately inspires them to give honest performance in the
workplace so that desirable outcomes can be received by organization within timeframe.
Motivation is another effective success factor that helps in staying motivated individuals for long
periods and maintains their wellbeing as well. There are various motivation tools i.e. emotional
intelligence, profit sharing, flexible working hours etc. practices by organization in order to stay
motivated staff in the company to be with company in every situation.
Gopinath, (2020), has quoted over organization culture and motivation theory with the
example of Tesco plc in their published research articles that Tesco is a UK-based company
ehich offers worldwide services to the customer. It has established strong global presence in the
retail sector due to it’s effective organization culture and high retention of employees. Upper
management of Tesco plc always puts more efforts to make organization culture productive
which inspires individuals to lead some innovation in the workplace through which company
enable to achieve some financial benefits and individuals gives best customers services to the
customers. It has followed Maslow’s hierarchical needs model to bring satisfaction in individuals
in the company. Thus, Tesco has enabled to gain all projected goals and objectives within
timeframe.
CONCLUSION
In this report has been discussed about management styles i.e. democratic style that
adopted by Mr Jack at BAT plc with it’s principles and function that gave equal participations to
all staff in decision-making process. It has been analysed different steps that took by company in
the form of it’s organizational structure, culture and it’s impact on the staff which recommended
that organization should carry with it’s culture of treating all staff at equal level. It has used a
model that represented leadership style such as transformation leadership style that followed by

the organisation (Roopnarain, Dewa and Ramdass, 2019). 360-degree feedback strategy is the
best strategy that can support British Association Tobacco (BAT) to maintain wellbeing of
individuals and improves effectiveness of implemented strategies in the effective manner. With
the support of this strategy, Mr Jack can enable to gather reviews of employees over the
implemented strategies and their problems while maintaining dignity and respects that leads
satisfaction in them for the job. So, organization should implement this strategy on its retail
business (Soni and Soni, 2016).
