1.7. Report of Google’s Recruitment, Selection and Performance Management Processes
Google Inc is one of the largest, leading and most successful search engine corporations. Google
has been successful in attracting the top talents from the globe and acquire highly skilled
individuals. A large part of Google’s success and thereby, the company’s popularity is related to
the attractive compensation and benefits package Google provides. This report will analyse the
company’s approach to recruitment and selection, performance management and people
development.
Starting with recruitment and selection procedure, Google follows a three-step system for
acquiring its next Googler. In short, the three simple steps include applications, interviews and
then hiring decisions. The hiring process of Google is conducted as needs be (Gary, 2010). The
recruitment process at Google according to CEO Eric Schmidt is that “Google invests in people”,
18
Document Page
which is certainly true. Google aims at building a creative and diverse workforce where “a mix
of voices” will lead to more productive discussions, outcomes, decisions and opinions for
everyone. Google accomplished a development structure of recruitment, which is termed as
World's First Recruiting Culture by Sullivan (2005). Similarly, another large part of
the efficient and impressive recruitment dynamics of Google include the budget of recruitment,
which is one of the world’s largest in the field of product- driven corporations. The ratio of
Google recruitment is one recruiter for every 14 employees, therefore, 14:1 where in other
corporations, the ratio is 100:1. Google is reputed for conducting one of the most rigorous
interview processes, where apart from cognitive, analytical and engineering skills, candidates are
tested in a number of situations to evaluate how they perform under work- pressure, their
creativity and innovative skills are tested for evaluating how they perform out of their comfort
zone, and their basic planning skills are tested as well. The interview procedure includes phone/
Hangout interviews with the manager of the applied job. For the role of software engineering, the
interviews include questions of coding with the requirement of explanation of the coding
processing and writing the code in a Google document which is to be shared with the
interviewer. While this interview typically lasts for 30 to 60 minutes, other job roles include a
span of 30 to 45 minutes. Following that, the onsite interviews are held with four Googlers for 30
to 45 minutes each. The areas of strengths tested include general cognitive ability, leadership,
role- related knowledge and ‘Googleyness’ which means, an understanding of the candidate’s
potential to work individually and on a team, navigation of ambiguity and pushing oneself to
grow outside of the comfort zone. This rigour interview procedure assures that Google finds
some of the highly skilled and top talents amongst the candidate pools.
Google maintains an impressive people development and performance management. Google has
redefined performance reviews and people management systems, with an unconventional,
innovative and creative approach. Firstly, the performance is measured on a five-point scale
which ranges from "need to improve" to super and is rated by managers. Secondly, a feedback
base review is conducted where peer reviews are provided including from junior employees of
the respective employees. The review is required to contain information on one matter which the
employee can do more often, which they could adopt a different approach to the next time for

the greater impact on the company. Furthermore, for the reduction of managers' bias, a group of
managers review the employee’s tentative ratings providing a base of explanation for
their decisions. Lebowitz (2015) mentions how this performance review is successful as
employees want to be reviewed. Google is a pioneer corporation regarding employee well-
being and care with facilities which include a breathtaking range of benefits packages. People
management in Google has found a continued success where “happy” employees are reported to
love working, and a rise in staff satisfaction recorded 34 percent (Haughton, 2015), which in
turn, result in greater productivity. According to Oswald, Proto and Sgroi (2014) happiness and
well- being of employees result in productivity at Google Corporation. Through a series of four
experiments, it is found that happier employees result in 12 percent more contribution of
productivity.

3.1. Reflective Essay
The process of completing this particular work has been quite a learning experience for me on
an individual or personal level altogether. I as an individual is determined to be more focused
towards learning through practical work rather than going through theoretical understanding for
the same. In this particular work, focus has been mainly on designing a particular job as a part of
the human resource team at Google. Notably, Google is one of the biggest companies in the
world regarding its impact on the people all over the world about day to day communication. The
company is also one of the biggest of the world regarding revenue. In this regard, it would be
important to note that working in such a prestigious organisation of the world would be a dream
for many. In this context, for this particular work, the focus has been on determining a particular
job design for Google where a particular job role has been predetermined. Notably, in the
process of conducting this work, I was an acting team member of the human resource team of
Google USA. My job role as a team member mainly comprises of attracting the most appropriate
candidate for the company for certain specific job role and responsibility. It is notable that the
selected job role for attracting candidate is Domain Specific Language Compiler Engineer at
Google. In the process of associating with this particular exercise, I have know about various
aspects of recruitment and selection for a particular global organisation like Google. This has
23
Document Page
been mainly improved by the research that has been conducted about the operations of Google
regarding its recruitment and selection procedures. In this process of involving with this
particular exercise, I have gained a better understanding of how to create a particular job
description and job requirement by requirement of a particular organisation. It is notable that the
job role selected has a certain key requirement, which needs to be mentioned within the job role
and responsibility to attract an appropriate range of audience for the job title. This learning or
experience I have gained is mainly from the perspective of a team member at Google. This
mainly shows the importance of practical experience in any particular domain especially within
the human resource domain where the most important reassure of a particular business is being
handled. Though I was aware of the concept of job description owing to my academic experience
and social interaction but practical experience of the concepts was not explored before
associating with this particular work.
My association with this particular work was quite a learning experience where I was able to
explore a different aspect of Human Resource management regarding Job design and role
development. My understanding regarding HR management also includes experience regarding
recruitment, selection and appraisal processes used in big companies like Google. However,
there are both strength and weakness of this particular work that I have done acting as an HR
team manager at Google. One of the key strength of this working mine is the clarity of the entire
process. I have sought to keep every aspect of the job role and description clear and precise so
that it can easily attract a potential candidate. Another strength of this work of mine is the
authority of the information collected and presented. Notably, for this study, Google has been
selected as the organisation, and correspondingly a wide range of information has been collected
regarding the organisation and its operations. This further ensured that authentic information had
been used for this work. About the weakness of the work, lack of information for few of the
aspects has been locked owing to confidentiality issues. This aspect hindered the work regarding
its practicality to an extent.
24
Document Page
Regarding performance of work, it is believed that as a result of the clarity of the information
presented, it can be determined that it is expected to attract the considerable level of an applicant
for the job role at Google. This can be considered as a positive aspect of this particular work.
About the performance of peer, it can be determined that in this work focus has been on working
within the HR team at Google with various members. The team include team members from
different nationality and background altogether which further makes it a diversified unit
altogether. Regarding the coordination amid the team members, I can be able to determine that
each of the team members has been quite supportive during the entire. They were keen to share
knowledge and understanding when in need which also shows the coordination and culture
within the team. Hence, it is indeed a learning experience for me at large.
Conclusion
Based on a case study, this reflective report assessed the quality of documentation about the
recruitment, selection and appraisal process of the chosen organisation, Google Corporation.
Task 1 is based on the case study where I had to design job specification for the role of Domain
Specific Language Compiler Engineer, as a newly appointed member of the Human Resource
team. The job design, therefore, includes the job specification for the chosen role, the application
form of the candidate, notes of interview based on selection criteria, the job offer and lastly, a
