Explain how Barnacles can take emergent approach to change
Barnacle Bay Country House Hotel is located on Scottish coast in rural setting which is
few miles from prosperous market town. Respective hotel is major local employer as they have
75 staff members out of which 55 are of locality and remaining 20 from overseas. Several issues
are facing facing by Barnacles such as staff are employed for full time but they work only when
department is busy but rest of the time chatting with others or regular customers. Along with this,
when hotel is busy in summer months or at Christmas customer face issue as they have to stand
in long queues which result in unsatisfied customers. Moreover, standards of cleanliness are not
good in hotel (Rossi, 2019).
Kurt Lewin's change model – This is an change model which involve three steps such
as unfreezing, changing and refreezing. With the assistance of this model it become easy for
Barnacle Bay Country House Hotel to implement changes in their working. Explanation of these
steps in relation of respective hotel are as follows :-
Unfreezing – In first stage of change model company's manager prepare employees to
accept necessary changes. As Barnacle Bay Country House Hotel is facing several issues
related to full time employees, long customer waiting queues as well as cleanliness
standards in hotel are not good. These are necessary to change for conducting operations
of company in effective manner.
Changing – After creating uncertainty within actual situation, this is the second stage
where a company could effectively implement the change. In context to Barnacle Bay
Country House Hotel, organisation was holding different objectives where developing the
whole new policy (wholesale cultural change) would directly lead the organisation to
reduce the number of issues like customer complaints and so on.
Refreezing – This is said to be the last stage where, changes that are already made
directly gets accepted & this is where refrozen or status quo directly gets implemented.
With the help of this, Barnacle Bay Country House Hotel may become able to attain all
the desired objectives.

Considering The Leadership model which is required by Rita to follow in order to attain
desired objectives for the successful future is Contingency leadership theory (Marshall, 2019).
This model is presented underneath:
Contingency Theory:
Contingency Theory of Leadership specifically shows the effectiveness that leaders
mainly carries. Here, it is said that being contingent while performing number of tasks or while
considering a particular leadership style based on situation is something that a company needs to
adopt. With the help of this, Rita would easily become able to take right decision in correct time
for Barnacle Bay Country House Hotel. Basically, contingency leadership will make Rita as the
person who will also take appropriate decisions in situations like uncertainties and so on.
Through this, it is said that there is no one best style of leadership, where the leader is much
more effective individual when the style is directly linked with leadership that fits with the
situation (Cowne, Frankl and Gerschel, 2018).
Through this, Barnacle Bay Country House Hotel would easily attain number of desired
goals that they have planned for like developing strategy to help the hotel achieve 'wholesale
cultural change', reduction of wage bill by 10% by deploying staff more efficiently and lastly,
taking number of steps to reduce the number of customer complaints by 25%.
What conflict might Rita face and how can she overcome
Basically, Rita can face a number of conflicts like employees may resist to change,
general conflicts among staff, limited resources, negative attitude of employees and more
(Braveman, 2016). This could effectively be resolved through considering particular models like
Kubler-Ross Cycle Model, which is presented underneath:
Kübler-Ross Model:
Basically this model is holding five different stages that mainly reflect series of emotions.
This model includes initial stage which is related to denial where there is denial of the fact that
something wrong has happened (Iles, 2017). Next stage is anger in which individual identifies
that denial cannot be continued. Third stag includes bargaining where a person is willing to avoid
grief. Fourth stage consist of depression individual is departing the recognition of morality.
Individuals are usually at silent at this stage. Last stage is related to individuals future and

morality. Under this, Rita could effectively can precede their survivors and there is calm
condition, retrospective view and stable condition of emotions would lead Barnacle Bay Country
House Hotel to sustain within the market for a longer period of time (Hylton and et. al., 2016).
